What's the benefits of having them? I'm planning to give 5% of it on my airlines.

Also do they actually work?

It increases morale as employee stress is lower with more reserves.

Any ideas on what % is optimal?

It all depends on the reputation you’re going for. The better morale is, the better your reputation, on-time performance, quality of service, etc. will be.

personally, I just raise the salary instead of the reserve, I leave that at either 0 or 10, depending on the airline I'm running. It's up to you.

if you want to be the top 1 airline keep it at 0 and use 7 dollar salary across the board.

if you care about reputation raise it to a level you desire. typically 15%

Varies by role in my opinion. I keep it at 15 for pilots, 10 for cabin crew and 5 for everyone else.

Not for post count, I actually think that that is a good idea and I was expressing my opinion. Is there a problem with that?

Seriously, depends on what type of airline you're making.
